A referral program has been long recognized as an effective recruitment tool with its high quality and low cost per hire. Generating a successful employee referral program, however, takes a lot more than putting together a few quick rewards. In fact, the battle does not just end with getting employees to refer candidates, the final test of the referral program is to ensure that unqualified referrals reduce and hence there is an increase in the conversion ratio of referrals into candidates. Little surprise then that a good referral program has as its genesis, a great work culture as well as a positive employer brand. Here are some quick tips on ensuring referrals are converted into candidates:

Employee Education

In order to get suitable candidates, it is imperative that employees are educated in terms of the requirements of making a referral. Thus employees should a) know the referral well and not just make a referral without sufficient information about the candidate b) the referral should have relevant experience/qualification for the job.

Being Responsive

As a company, there must be Service Level Agreements built in to ensure that the recruiting function reverts to referring employees as well as the referred candidates within a pre- established time frame. Also employees should be provided timely feedback on all referred candidates, enabling them to map the candidates referred against job requirements.

In the absence of this responsiveness, the chance of the employee making future referrals and quality ones at that, reduces greatly.

Studying important metrics

It is important to study key metrics to get better insights into the recruiting process. Some areas to monitor include:

• Time taken for an employee to refer a candidate.
• Click through rates of candidates for messages from employees
• Conversion rates of clicks to applications.
• Conversion rate of applicants to candidates

Ascertaining employees who make quality referrals and allowing them to make more referrals

Through tracking employee referral metrics it is possible to identify employees making quality referrals and allow them to make more referrals. This means:

- Allowing your connected employees to make referrals across job functions

- Extending the referral program beyond employees to vendors, ex-employees even clients.

Simultaneously, it is important to discourage bad referrers basis their previous record to ensure the right message goes to the employee and the recruiting team is not over burdened with irrelevant resumes who they have to respond on priority.

Proactively encourage referrals

Encouraging employee referrals is akin to building a robust pipeline. Referrals can be encouraged through:

o Requesting referrals from new employees

o Ensure notifications about new requirements are sent out to consistent referrers.

o Have referral events to generate visibility for the program

Generating quality leads will be the first step towards converting them into not only candidates, but into quality candidates that will grow with the organization
